Accountability appears in 65% of posts, Collaboration in 63%, and External Relations in 47%, based on WiseWorld PowerWheel analysis of 4,920 unique LinkedIn job posts from 126 large biotech and drug companies (July to August 2026).

Picture the last pharma job post you wrote or read. The lab work is probably crystal clear. Then, somewhere in paragraph three, you hit "strong communicator" or "natural leader." Would a candidate know what that looks like on a normal Tuesday?

We wanted to find out. So we read 4,920 LinkedIn job posts from 126 biotech and drug companies with 5,000 or more employees, the same way a candidate would scroll them on a phone. As you read, keep your own posts in mind: which soft skills do you name clearly, and which do you leave for people to guess?

Not every company spoke with equal volume. CSL wrote 983 posts and Thermo Fisher wrote 661. Together that is one third of everything we read (1,644 of 4,920). The six biggest employers wrote 47% of all posts. So when a chart later says "market average," it mostly reflects how those large writers phrase things, not 126 equal voices. The employer comparison chapter walks through six of them side by side so you can compare your template to a rival, not a blended ghost.

We also ran the same lens on our European software engineer study (563 posts across ten capitals). That lets you see whether a pattern belongs to pharma or to job posts everywhere.

How to read this pharma hiring study

Four-step guide for interpreting post counts and patterns.

  • Post: Every number describes one public LinkedIn job post from 30 July to 4 August 2026. Not your scorecard, not the interview, not whether candidates actually have the skill.
  • Pattern: We marked each of 44 PowerWheel skills yes or no per post. A high share means often named in the text, not most important once someone is in the role.
  • Limit: CSL and Thermo Fisher wrote one third of all posts (983 + 661 of 4,920). Market-average charts mostly reflect their wording. The AI chapter has no pre-2023 baseline. Pharma vs software compares two separate captures.
  • So what: Use the PowerWheel counts, employer templates, seniority splits, and sector comparison to benchmark your posts. Then read manager-interview economics and the seven editorial recommendations. Each chapter ends with For talent teams: one step on a live requisition. What showed up in 4,920 job posts

So what did employers actually write? We read every full job description once and asked a simple question for each of the 44 PowerWheel skills: did this post name it? "Mentoring junior staff" counts as Coaching. "Working with the quality team and clients" counts as External Relations. Yes or no. We are measuring wording on the page, not how critical the skill is once someone is in the role.

Six patterns jumped out early:

Key findings from 4,920 pharma job posts

Headline patterns from the PowerWheel analysis.

  • Accountability leads on the PowerWheel (65%), followed by Collaboration (63%) and External Relations (47%). External Relations appears in 47% of pharma posts versus 2% in our European software study.
  • Task Mastery appears in 21% of pharma posts versus 70% in software. Many posts assume lab standards are already understood instead of spelling delivery out.
  • CSL names 4.4 soft skills per post on average. Merck names 11.2. Same industry, very different templates.
  • The sample has 126 employers, but CSL (983 posts) and Thermo Fisher (661 posts) are one third of it. The top six wrote 47% of all posts. A market average mostly reflects those big writers.
  • Hybrid roles name 10.1 soft skills on average. On-site roles name 6.9. When teams are not in the same building, employers write down how to behave.

Start with all 4,920 posts on the PowerWheel, then switch to CSL, Thermo Fisher, or Merck and watch the shape change. The farther a skill sits from the centre, the more often that employer's posts named it.

Forty-four skills is a lot to hold in your head. Figure 2b rolls them into six familiar groups. Leadership leads at 27.6%, then teamwork at 21.2%. Communication and thinking skills sit lower as groups, even when individual skills inside them still rank high on the wheel.

Groups smooth the detail out. Top fifteen by name: Accountability ranks first at 65%, Collaboration second at 63%, and External Relations third at 47%. External Relations is especially pharma-shaped: it barely appeared in our European software engineer study. Remember: a high share means often named in the text, not automatically most important in the job.

Every wheel has a quiet edge. These are the skills that appear in fewer than 2% of posts. Persistence, Conflict Resolution, and Learning Strategies each show up in about one in a hundred listings. When a skill is missing from the post, candidates often assume it is missing from the job too.

What the wheel is really saying

Open your last three posts like a candidate would. If accountability and teamwork sit in the boilerplate but partner work is what the hiring manager actually cares about, move that line to the top, where people stop scrolling.

Why job posts stay vague

Many posts name soft skills often, but in phrases you could paste into almost any ad: "strong communicator," "natural leader," a long checklist of traits. Your interview scorecard never appears in this dataset. Only what candidates see on LinkedIn does.

Teams often keep the public post broad on purpose: shorter, brand-safe, careful not to tip the interview. Candidates never see your sharper internal version. They apply and prepare from the vague one. In experiments with real job posts, fuzzy requirements made people feel more deserving of the role and higher pay, because they could picture themselves fitting in (Kappes et al., Journal of Applied Psychology, 2019). The funnel widens, but not always toward the people who match what you hire for.

There is a twist in the AI era. Spell out the work too literally and candidates may feed it to a chatbot and rehearse it. The trigger is describing a scene, not being specific. "You will present data to a sponsor, take their pushback, and come back with a plan" is a roleplay prompt any tool can drill. A standard is different: "QA approves your deviation summaries without asking for a second meeting" states the bar you are hired to meet. Publish the standard. Keep the interview scene private.

Long lists do not rescue vague language. Merck names 11 soft skills per post on average in this sample. When the list gets that long, candidates skim, latch onto familiar words at the top, and miss the lab habits that matter lower down (Chapman et al., 2005). Before you publish, pick the three skills that matter most in year one and write one sentence for each about what good looks like on the job.

If your public post promises leadership but the role is mostly hands-on lab work, the people you want may opt out before you ever open the scorecard (Uggerslev et al., 2012, a review of 108,632 applicants).

The bottom of the wheel tells a quieter story. The five least-named skills in this sample each appear in fewer than one in a hundred posts. Low mention often means assumed, not optional: tense release calls still need Conflict Resolution, vendor delays still need Persistence, even when the post never says so. If a quiet-ring skill defines success on your team, your candidates may never know it from the post alone.

Reading between the lines

Why broad soft-skill lines persist in public pharma job posts.

  • These posts describe a person, not a job: traits candidates can mirror, not behaviours they can verify.
  • A requirement nobody can fail is not filtering anyone.
  • The quietest skills are the ones you cannot watch happen: persistence, conflict work, and learning how to learn.

Pick one line your company repeats, such as strong communicator. Swap it for a sentence that shows what good looks like in year one. Send that draft to the hiring manager before you publish, not after applications arrive.

How top employers write soft skills differently

Averages lie kindly. This sample covers 126 employers, but six writers dominate the conversation. Imagine your candidate on a Tuesday afternoon, toggling between two live posts for similar roles. Which voice are they hearing: the short one that says "lead" in every other line, or the long checklist that names everything?

CSL (983 posts, one in five in the sample) keeps it short: 4.4 soft skills per post on average. Leadership appears in 85% of listings; communication in only 16%. Candidates see "lead" often but get little help understanding how to explain a result to quality or a sponsor.

Thermo Fisher Scientific (661 posts) tells a different story: 9.1 soft skills per post, client work in 94%, communication in 82%. The post reads like a guide. The question is whether yours guides action or just adds words to scan.

Merck goes longest at 11.2 soft skills per post. Eurofins breaks the leadership habit, naming it in 45% of posts versus 85% at CSL. Roche and Johnson & Johnson sit between those poles.

List length is only the opening scene. This heatmap groups all 44 skills into six families and shows where CSL, Thermo Fisher, Merck, and the market average put their emphasis. Read across a row like a temperature strip. CSL barely names teamwork (6%) or communication (3%) as groups; it glows on leadership alone. Thermo Fisher and Merck stay warm in every column. Their posts read like a full behaviour profile, not one headline trait.

Six writers, six voices

How the six largest writers differ despite sharing an industry.

  • The biggest difference is how they describe working with people, not whether they say lead.

Name one company your candidates also apply to. Pull up a live post for a similar role. Ask whether yours looks shorter, longer, or clearer on the three behaviours that matter in month one. That rivalry matters more than any industry average.

Seniority, work setup, and role family shape the language

Now follow one candidate through the market. They open an entry-level listing. Does it ask them to lead? In this sample, it often does.

Leadership language climbs with seniority, as you would expect. But it never vanishes at the start: zero-to-two-year posts name it 58% of the time, rising to 83% at five-to-ten years and 98% at ten plus. Communication and teamwork climb the same ladder, but from a lower first rung: teamwork appears in only 29% of entry-level posts versus 94% at ten plus years.

Some of that is the job. Some is a senior template copied down. When 58% of entry-level listings still say lead, many zero-to-two-year candidates are reading manager language on day one. Does your post describe year-one work, or a senior version of the same title?

Leadership, communication, and teamwork by experience band. Leadership climbs steadily. Communication rises through mid-career, then flattens. Teamwork jumps hardest between entry and the two-to-five-year band. Early-career readers see "lead" before they see much about cross-team work.

Those percentages sit on top of real volume. Out of 4,920 posts, here is how many target each experience band.

1,281 posts target zero to two years. 1,522 target two to five. That is 2,803 posts, or 57% of the sample. Only 763 (16%) ask for ten plus years. Most readers are junior and mid-career, not executive. When leadership shows up in most entry-level posts, that is everyday market language.

Work setup rewrites the story again. Hybrid and remote posts name more soft skills on average than on-site ones (10.1 and 9.7 versus 6.9). When people are not in the same building, employers spell out collaboration and communication. On-site posts lean on leadership and ownership instead, as if proximity fills the gaps.

Job title adds a third lens. We grouped posts by keywords into five families. Manager / Director leads at 1,089 posts (22%), then Manufacturing / Ops (612), Scientist / Lab (530), Sales / Commercial (407), and Quality / Regulatory (157). Another 2,125 posts (43%) use specialist or hybrid titles that did not fit those rules, so treat the role charts as a partial map.

Same three skills, five different worlds. Sales posts lead on client language (96%). Manager posts lead on teamwork and leadership (both above 89%). Scientist and lab posts still name leadership in 73% of listings, not far below manager posts, even when the title says bench work.

How far does each role family sit from the market average? Sales and manager posts over-index on client focus and teamwork. Quality and scientist posts hug the average on leadership, but still above it on paper. That is the alignment question: does the post describe year-one work, or a generic pharma persona pasted across titles?

How experience band, work arrangement, and job title shape soft-skill language.

  • Entry posts ask people to lead before they ask them to team up (58% leadership at 0-2 years).
  • Remote and hybrid posts spell out teamwork that on-site posts skip.

For an entry-level requisition, check whether leadership language outweighs teamwork. For hybrid or remote roles, add one sentence on how decisions get made when people are not in the lab together. On-site posts can leave more unsaid; distributed posts cannot.

Pharma vs software: same wheel, different shape

Same wheel, two hiring conversations. We applied the identical 44-skill PowerWheel to 4,920 pharma posts and 563 European software posts from our July software study. Picture two candidates reading their sectors' typical posts back to back.

The software post talks about shipping: collaboration (81%) and task mastery (70%) lead the page. The pharma post talks about who you serve and who owns the outcome: accountability (65%) and collaboration (63%), with external relations language in 47% of posts versus 2% in software. Task mastery runs the other way: 70% in software, 21% in pharma. Software employers spell out delivery; pharma employers often assume people already know the lab rules.

Not everything diverges. Accountability sits within four points in both captures (65% pharma, 61% software). Initiative is close too (43% versus 37%). Neither sector is right or wrong. Candidates simply see different pictures of what the work demands.

One honest limit: these are two separate captures from late July to August 2026. The gaps describe how these samples write, not a law of nature.

The extremes tell the tale. Task mastery appears in seven in ten software posts but only two in ten pharma posts: delivery language software spells out and pharma often leaves implied. External relations runs the other way, named in nearly half of pharma posts and almost none of the software sample.

Hiring from software or another industry? Spell out the lab quality rules, validation steps, and delivery standards you leave unsaid for internal candidates. People from other sectors will not infer those from accountability alone.

What job posts look like in the AI era

Every post in this sample landed in late July and early August 2026, four years after ChatGPT launched. We did not time-travel back to 2019 with the same employers, so this is not a before-and-after experiment. It is a portrait of how large pharma writes now, when both sides of hiring use generative AI.

Roughly seven in ten job seekers now use AI on applications and interview prep (Indeed Hiring Lab, 2025 to 2026). Employers answer with more automated filtering and, often, broader public wording that is harder to rehearse against. Candidates paste posts into chatbots and ask whether they fit. Polished applications meet polished posts. The document arms race from our hiring after AI arms race piece shows up here as writing habits, not a new AI skills category.

Three habits stood out in this capture.

First, list length splits the market. Merck names 11.2 soft skills per post on average. CSL names 4.4. Same industry, different scroll. We cannot prove AI caused the longer lists from this snapshot alone, but both styles coexist now. Long lists are hard to read. Candidates skim, spot "leadership," and miss the lab work buried below (Chapman et al., 2005). The list-length scatter plot shows how those two templates sit on the page.

Second, posts bundle a persona, not a priority. Leadership, ownership, and client language rarely travel alone. They appear together in more than half of listings. In an AI-assisted market, bundled wording is easy to copy into many posts and easy for candidates to mirror back. Both sides end up sounding the same, with less signal about what makes one role different from the next. Skill pairs that arrive together:

Third, vagueness stayed deliberate. Lines like "high-energy self-starter" could come from any sector's prompt. We explained earlier why teams keep public posts broad: a scene in the post can be rehearsed; a standard cannot. That tradeoff matters more when both sides use AI, not less.

What did not change: accountability (65%) and collaboration (63%) still lead the wheel. AI did not invent new soft skills. It may have made it cheaper to repeat the same generic ones. That is our read, not something we measured directly.

What AI changed in the writing, not the skills

  • Candidates compare your template to another employer's, not to pharma overall.
  • Bundled skills let teams avoid choosing a priority.
  • The live conversation is where the signal moved when posts and applications are both polished.

Before you lengthen a post because drafting is faster now, ask whether you are adding useful detail or copying the same skill bundle. If every post lists eight traits, pick three for year one and cut the rest before your next hiring meeting.

What vague posts cost at the manager interview

Posts often name accountability in 65% of listings and leadership language in 73.5%, usually in broad lines like "strong communicator." That wording is often deliberate, brand-safe, hard to rehearse against with AI. There is nothing wrong with a broad public post.

The bill arrives later. Candidates apply against vague language. Recruiting runs whatever screen the team already owns, then sends finalists to the hiring manager interview. That hour is where soft skills actually get graded. It is also the most expensive hour in the funnel.

Before the manager room, teams reach for different tools. We did not audit your stack. Six pre-interview methods talent acquisition teams describe in surveys, forums, and vendor case studies from 2023 to 2026: personality inventories, one-way video, phone screens, STAR stories. Methods, what posts ask for, what they test, and research notes.

  • Personality inventory (DISC, Caliper, Predictive Index). Weak predictor of job performance (Sackett et al., 2022 meta-analysis; ρ ≈ 0.19 for personality measures)
  • One-way AI video (HireVue-style). Medium signal; rehearsed and socially evaluative (Dickerson & Kemeny, 2004)
  • Recruiter phone screen. Unstructured screens among weakest predictors (Sackett et al., 2022; ρ ≈ 0.19)
  • STAR behavioral interview (manager round). Structured interviews stronger (ρ ≈ 0.42) but still easy to rehearse when posts stay vague
  • Job-built work scenario. Job simulations and work samples among stronger early signals (ρ ≈ 0.26–0.29; Sackett et al., 2022)

Filling one pharma role takes about 49 days.

Price the manager hour. SHRM's cost-per-hire formula includes the time your hiring manager and panel spend with each finalist. Many teams track agency fees but skip this line. For each of the eight candidates above, picture one hour with the manager and one hour each from two panelists. Manager and panel hours, summed for one person and for the full shortlist:

When the interview misses, the hire fails later. Leadership IQ followed more than 20,000 new hires: 46% failed within 18 months, and 89% of those failures traced to attitude and soft skills, not technical skill. 82% of managers saw warning signs in hindsight but focused on technical competence in the room. CareerBuilder and SHRM put the average bad-hire bill around $17,000; life-sciences replacements run much higher.

Money is only part of it. Hiring managers lose evenings on finalists who cannot explain a QA handoff. Candidates feel the post promised leadership and met a personality test instead. Teams restart a search after a six-month mis-hire.

The cost beyond money

Trust, experience, and team load when a hire does not work out.

  • Time lost: managers and panelists spend hours interviewing candidates who are not a good fit.
  • Extra work: the team must cover the role while the search starts again.
  • Lower trust: hiring managers may lose confidence in the process after a poor hire.
  • A worse candidate experience: unclear hiring steps make it harder for people to know what to expect.

When the wrong person gets through, replacement cost rises with seniority. SHRM's 2025 benchmark puts average U.S. cost per hire at $5,475 for non-executive roles (direct spend only). A mid-level mis-hire can cost 100% to 150% of annual salary; a senior scientist mis-hire can reach $115,000 to $195,000 when you count rehire, onboarding, and lost lab time.

On your last hire, count how many candidates reached a manager interview. Multiply by panel time (about €270 per person at €90/h loaded in our worked example). That is what vague posts and weak screens cost before anyone discusses a bad hire.

We read public LinkedIn posts, not your scorecard or interview guide. What we can show you is how employers write, where that writing blends together, and where it leaves gaps candidates cannot fill from the post alone.

Seven edits for clearer pharma job posts

Editorial recommendations for TA teams.

  • Cut the bundle to three year-one skills. Leadership, ownership, and client focus appear together in more than half of posts. Candidates cannot prepare for eleven labels. Pick the three that define success in year one and write one standard sentence for each.
  • Benchmark a rival, not the market average. CSL names 4.4 soft skills per post; Thermo Fisher names 9.1. Your candidates compare you to whoever they also applied to, not a blended industry figure.
  • Publish standards, keep interview scenes private. A standard states the bar ("QA approves your deviation summary without a second meeting"). A scene is a roleplay prompt candidates can rehearse with AI. Publish the bar; keep the scenario for your interview room.
  • Match seniority to the language. Entry-level posts in this sample name leadership 58% of the time. If year-one work is mostly bench execution, remove senior template lines so the right people self-select in.
  • Put soft skills where mobile readers look. Only six in ten posts include any soft skill in LinkedIn's short skills box. If leadership lives only in paragraph four, many candidates never see it.
  • Name what the wheel hides. Persistence, Conflict Resolution, and Learning Strategies each appear in fewer than 1% of posts. If one defines success on your team, assumed is not the same as optional.
  • Write for an AI-assisted reader. Candidates will paste your post into a chatbot and ask whether they fit. Vague lines produce false yes answers. Specific standards produce useful self-selection. Pick one open role. Write down the three behaviours that matter most in year one. Replace one vague line in the post with a sentence that shows what good looks like. Then ask: how will we see those skills as they do the job, before the panel?

Writing is half the story. The harder question is whether your interview scores the same behaviours your post names, or a generic checklist from an older template.

Every number below comes from the same capture. Here is how we built it.

Where the jobs came from: 5,000 LinkedIn postings from biotech and drug companies. Which companies: Biotechnology and pharmaceutical sector only; employers with 5,000 or more employees on LinkedIn. Unique employers: 126 distinct companies. Employer concentration: the six largest account for 47% of posts; the top 20 account for 73%; CSL and Thermo Fisher alone are one third. When posted: 30 July 2026 to 4 August 2026 (LinkedIn posted date on each listing). Unique jobs: 4,920 after removing 80 duplicate listings. How we counted skills: WiseWorld PowerWheel (44 skills). We searched the full job text for matching words and phrases; each skill marked yes or no per post.

Charts: show share of posts naming each skill (0% to 100%). Pharma vs software comparison uses the same 44-skill WiseWorld PowerWheel applied to both captures (see the pharma vs software chapter).
